HR Research Analyst

My role: Lead and contribute to a cyclical organizational health strategy that involves a) collection and analysis of an Employee Wellness Survey (EWS), b) release of results to executives and employees in a Power BI dashboard, c) creation and provision of tools to act on results to make improvements, and d) administration of an Uptake Survey to inform improvements to our services and products for the next cycle. The strategy focuses on measurement of employee psychological health with a focus on monitoring and improving key drivers that are rooted in the work environment, the work itself, or the work-life interface for the benefit of employees and the organization.

Sample accomplishments:

  • Completed two full cycles of our strategy in which I led data analysis and reporting of the 2021 and 2023 EWS results in a novel Power BI dashboard with more than 20 presentations to senior management (DM, ADMs, DGs, and directors) and middle management (Assistant Directors, Chiefs); 4 EWS dashboard user workshops; 2 information sessions; and 12 presentations to other Public Service Departments (TBS OCHRO, Fisheries and Oceans, Canadian Border Services, Health Canada, DND) and organizations (Association for Professional Executives; APEX). The team won a competitive Public Service-wide award (2022 Michelle C Comeau Human Resources Leadership Award; video of ceremony at bottom; 22:12 minutes) for the innovative analytical approach, dashboard, and provided toolkit for managers.
  • I led the design and development of a new training for managers to help them a) better understand what employee autonomy is, why it is important, how to provide it, and b) create customized plans to provide their employees’ autonomy. The training was piloted with 51 assistant directors and revised. I led the evaluation of the training in a randomized controlled experiment with baseline and follow-up survey measures of approximately 200 participating managers and 300 of their direct reports.
  • Led the creation of two HR Insight articles, written in a Harvard Business Review style, as an outlet to give key findings from the EWS back to all employees and to provide practical and actionable take-aways to raise awareness and drive change in local work environments. TBS OCHRO used part of the HR Insights on work-life interference to inform unions on the importance of work-life boundaries for consideration adopting something akin to the provincial legislation for the “right to disconnect” in the Federal Public Service.
  • Co-authored a journal article as a peer-reviewed scientific reference for the EWS, why it was created, and how it serves as an evidence-based organizational implementation of the Federal Public Service Workplace Mental Health Strategy.
  • Served as subject matter expert and led analyst and reporter for a full implementation of the EWS by Statistics Canada to the 35,000 plus employees of Employment and Social Development Canada (ESDC) under the Statistics Act. Led the production of results for ESDC’s organizational structure using our analytical strategy and created a customized Power BI dashboard for them working with our Business Intelligence colleagues. I presented and showcased the deliverable dashboard to the client Director at ESDC.

My role: I led and contributed to client-based research projects on the organizational behavior and effectiveness team (DROOD 4). My work involved all phases of scientific research from scoping the client research request, developing a research plan, ethics review, survey development, data collection, data analysis, and production of various types of scientific products (scientific briefs, letters, reports, and journal articles).

Sample accomplishments:

  • Led the development and execution of a large-scale survey of former Cadets that assessed whether the Cadet program has been achieving its mandate for developing individual competencies in youth (e.g., emotional and physical well-being, proactive citizenship) focused on those who attending the program from 1980-2017. Direct comparisons were made to age-matched Canadian population estimates from two Statistics Canada surveys, enabling a stronger assessment of achieved mandate.
  • Led and contributed to several projects that sought to better understand why bystanders who witness various forms of unethical behavior in the workplace do or do not report the incident or intervene, including a) the development of two new psychological measures, b) design and execution of a persuasive messaging experiment, c) design and execution of a 3-way mixed design scenario experiment to quantify the strength of important situational variables on bystander intervention intentions.
  • Co-developed the analytical plan for the first Defence Team-wide assessment of psychological health and safety in the workplace in which contemporary factor analyses and latent profile analyses uncovered a unique segment of the population that was characterized as experiencing lower workplace well-being and, importantly, identified the key psychosocial workplace drivers from the National Standard for Psychological Health and Safety in the Workplace that predicted membership in the segment.
  • Led and contributed to many other projects broadly in the areas of organizational psychology and behavioural economics (i.e., nudging).

Sample accomplishments:

  • Completed 13 contract reports that involved quantitative and qualitative data analysis of surveys of Canadian Armed Forces and civilian Defence Team members on a range of topics including retention, attrition, attraction and recruitment, internal communications, DRDC corporate services, employee assistance program, and first official language policy.
  • Analysis and reporting for program evaluation at the Ottawa Hospital.
  • Analysis of a web-based screening test for employee applicants, used at a large corporation, to ensure the test was not biased against certain demographic and designated groups.

Clients included Human Resource Systems Group Ltd, the Crossbar Group, and the Director of the Viral Hepatitis program at the Ottawa Hospital.

My role: On a part-time basis (.5 FTE), I collaborated on the development, implementation, and execution of a research plan for the Substance Use and Concurrent Disorders program to inform evidence-based management. I initiated, coordinated, and conducted program evaluation for the Regional Opioid Intervention Service. I worked synergistically with Directors and management to conduct a high-quality systematic retrospective chart review, ensuring it would meet strategic objectives for program development.

My role: On a part-time basis, I actively collaborated with the Organizational Behaviour team (DROOD 4) on the administration, analysis, reporting, and development of two major ongoing survey-based projects: Your Say Survey and Defence Ethics. Survey development was guided from theories in psychology (e.g., industrial-organizational and cognitive) and management science (e.g., competing values framework) while the survey content consisted of a wide range of concepts for informing human resource management and policy-makers (e.g., leadership style, organizational commitment, work-life balance, job satisfaction, turnover intentions, organizational ethical climate, ethical decision-making).

Sample accomplishments:

  • Wrote polished scientific research reports for clients and co-authored others (including one that earned the 2012 Orbita Award for Excellence in Military Personnel Research and Analysis).
  • Reviewed literature and helped reconceptualise the theoretical underpinnings of the Your Say Survey, improving its potential to evaluate and track organizational effectiveness in the Canadian Armed Forces over time.
  • 3. Provided statistical and sampling advice to Defence Scientists, including a technical memorandum on how to use and overcome functional limitations of SPSS Complex Samples.
